Raleigh and Charlotte each have their own character, but both are experiencing steady growth. “Charlotte is driven by finance and banking, while Raleigh is much more influenced by the technology and life sciences sectors,” Abshire explained. “The rate structure is substantially different, largely due to the presence of venture and emerging companies in the Triangle; firms need rate flexibility to be able to meet those companies where they are, become their trusted advisor, and then shepherd them through their growth cycle. This reality heavily favors regional firms in the Raleigh market. By contrast, the big banks and other established companies in Charlotte are used to paying big firms rates; and many AmLaw firms opened in Charlotte over recent decades specifically to better serve large financial institutions.”

North Carolina continues to draw talent from outside the state, particularly from major markets like Washington, D.C., New York, and Chicago. Although the number of Amlaw firms in Charlotte and Raleigh is growing (42 and 27, respectively), the markets are still relatively smaller. “Often, there may not be official, public openings in a particular practice area at the precise time that a candidate is looking to relocate,” Abshire explains. “That’s where recruiting experience comes in – knowing which firms have hired opportunistically in the past and which groups are particularly busy and thus more open to considering a candidate with good experience.”

Navigating a Selective Hiring Climate

According to Abshire, law firms have become more deliberate in their hiring decisions. “Firms are taking their time. They’re looking for attorneys who can hit the ground running and who bring more than just technical skill,” he said. “They want people who will stay, who will grow with the firm, and who understand the culture.”

He also emphasized that smaller and mid-sized firms are often competing with larger ones for the same candidates. “It’s not just about compensation anymore,” he said. “Culture, mentorship, and flexibility matter more than ever. Firms that can communicate their value beyond salary tend to attract and retain stronger talent.”

To stay competitive, Abshire advises firms to streamline their interview processes and make decisions quickly once they identify the right candidate. “If you wait too long, another firm will make an offer,” he said. “The best candidates usually have multiple opportunities at once.”

He also notes that many firms struggle to articulate their culture to candidates. “If you can’t describe what makes your firm different, you’ll lose talent to someone who can,” Abshire said. “Candidates want to know what mentorship looks like, what work-life balance means in practice, and how success is defined inside your walls.”

For attorneys, Abshire’s guidance often begins before a job search even starts. “We help candidates think through what’s missing in their current role,” he said. “Sometimes it’s compensation, but often it’s clarity about their path forward.”

He encourages attorneys to be open and realistic when evaluating opportunities. “The best results come when candidates are transparent about what they’re looking for,” Abshire explained.

Abshire also reminds candidates that confidentiality matters. “Job searches in this market are delicate,” he said. “You want someone who can manage those conversations quietly and make sure your information stays protected.”

Advice for Candidates Considering North Carolina

Abshire noted that many out-of-state attorneys are drawn to North Carolina for its lower cost of living, growing economy, and strong professional networks. “We see a lot of people who trained in big markets but want to build their lives here,” he said. “The challenge is making sure they understand the differences. This is a smaller community, and relationships matter.”

His advice for attorneys making that move is to focus on integration. “Get involved in the local bar associations, attend events, and build your network,” he said. “That’s how you get noticed, establish credibility, and ultimately build business.”
