Legal hiring in Michigan is competitive right now, not necessarily because there are no attorneys available, but because firms are trying to find the right fit while candidates are weighing more factors than ever before. Compensation still matters, but so do flexibility, workload, culture, and whether the opportunity fits the life they want outside of work.

Joi Myree Peppers sees that dynamic every day. As President and Co-Founder of LawMates, she works with law firms and legal departments across Detroit and Grand Rapids, helping them navigate a market that has become increasingly candidate-driven. “I think it’s challenging to make sure you get the right placement,” Peppers explains. “Every firm wants to have that wow factor when they’re bringing on any team member.” Candidates, of course, are looking for their own version of that fit too.

A Competitive Market with Smaller Margins for Error

LawMates often hears from firms after they have already tried hiring on their own and struggled with turnover, limited candidate quality, or a search that simply did not produce the right person. By that point, the issue is usually not just sourcing resumes. It is process, expectations, and whether the firm is ready to make decisions quickly enough.

Peppers sees employers underestimate how little patience candidates may have for a drawn-out search, especially in a candidate-driven market. “They’ll move on,” she says. “They’ll find the path of least resistance.”

A recurring theme in Peppers’ experience is timing. Firms may have strong opportunities, but if the process is unclear or slow, candidates often move on. The delay may come from hesitation, an overly long interview process, or a firm still clarifying what it really wants while the candidate is already considering another offer.

“You have to meet each other in the middle somewhere,” Peppers says.

Flexibility Is Now Part of the Offer

One of the clearest shifts in the Michigan legal market is the importance of flexibility. Hybrid schedules and remote work are no longer fringe requests. They come up regularly, especially for attorneys trying to balance demanding legal work with family responsibilities and personal priorities.

“People are most definitely sacrificing salary for more flexibility,” Peppers says.

That creates both a challenge and an opportunity for smaller and mid-sized firms. They may not always be able to compete with larger firms on compensation alone, but flexibility can help them stand out. Peppers often finds herself coaching employers through that conversation, especially when they are struggling to attract the level of talent they want.

Where Demand Is Strongest

Across Detroit and Grand Rapids, Peppers sees steady hiring activity in several key practice areas, creating opportunities for firms that need legal talent and attorneys who are considering their next move.

Litigation remains one of the strongest areas of demand, particularly civil litigation. “Civil litigation is a huge one that people are trying to fill,” Peppers says.

Personal injury is also active, with attorneys often moving laterally between firms as they look for better compensation, flexibility, or long-term fit. Peppers also points to real estate law as an area to watch, especially in Detroit, where new business activity and development are helping create ongoing legal needs. “There’s a lot more businesses here that are starting up, especially in Detroit,” she says.

Even with steady movement in the market, Peppers describes the Midwest legal community as deeply relationship-based. That is one of the things she enjoys most about recruiting in Michigan. In her view, recruiting is not just about matching resumes to open roles. It depends on understanding the people behind the search: what firms need, what candidates value, and what kind of relationship will actually work over time. The conversations are not always purely transactional, and the work often depends on understanding the people behind the resumes and job descriptions.

“There’s something that should be said about the Midwest in general,” Peppers says. “We’re all kind of down to earth.”

That local, relationship-centered approach also shapes how LawMates stays connected to the broader legal and business communities. The firm is active in the local legal and business communities in Detroit and Grand Rapids, including sponsorship with the Detroit Bar Association and involvement with organizations in Grand Rapids. For Peppers, those connections support the same work she does every day with firms and candidates: getting to know people beyond their titles, resumes, and job descriptions.

“It’s really just getting to know them,” she says. “Learning who they are outside of the job.”

Advice for Attorneys Early in Their Careers

For law students and newer attorneys, Peppers’ advice is practical: explore before committing too deeply to one practice area. She has seen attorneys get several years into a field before realizing it is not the right fit, which can make a transition more difficult.

“Try as many areas of law as you can to find what you like to do,” Peppers says.

That does not mean early-career attorneys need to have everything figured out immediately, but exposure matters. The more they understand different practice areas, work environments, and firm cultures, the better positioned they are to make thoughtful career decisions.

More Than Filling Roles

LawMates’ work often extends beyond introductions and interviews. Sometimes Peppers is helping candidates strengthen a resume or think through how to approach an interview. Other times, she is helping firms revisit compensation, clarify their hiring process, or understand why a role may not be attracting the candidates they expected.

That kind of guidance is especially important in a market where experienced legal talent has options. For firms, a strong search often requires more than identifying qualified candidates. It means understanding what those candidates value, moving with clarity, and being realistic about what the opportunity offers. For attorneys, it means looking beyond the title or salary to consider whether a role supports their goals, priorities, and long-term fit.

For Peppers, that is where recruiting becomes more than a transaction. LawMates brings firms and candidates closer to a realistic conversation about fit, timing, and expectations, which is often where stronger placements begin.
