We recently spoke with Jennifer Nelson about the Texas legal market and how Momentum’s hands-on, relationship-driven approach continues to set the firm apart. With more than a decade in legal recruiting, Nelson shared candid insights on evolving client expectations, candidate behavior, and the value of a trusted recruiting partner in today’s competitive market. 

A Strategic but Slower Texas Market 

Nelson describes Texas as still one of the most robust legal markets in the country, though lateral movement has slowed since the pandemic. “Firms are being more strategic and selective about hiring,” she said. “They are filling roles, but searches take longer because they are looking for very specific experience.” 

While some large firms have trimmed headcount, others continue to expand into Texas, particularly those targeting litigation, labor and employment, intellectual property, and technology. Energy, tech, and healthcare remain among the state’s strongest sectors. “We continue to get calls for partners,” Nelson said. “But firms want substantial books of business. They are analyzing return on investment carefully.” 

Even as firms stay cautious, Texas remains a candidate-friendly market. “Attorneys who are ready to move have choices,” Nelson noted. “That means firms must compete not only on compensation but also on culture, flexibility, and professional growth.” 

Understanding Texas Legal Culture 

Nelson believes Texas’s legal community has a distinctive personality that national firms sometimes overlook. “It really matters that we’re Texans placing people in Texas,” she said. “We know the culture, the expectations, and the little things that make a placement last.”

She recalled a client that hired a New York recruiter to fill an in-house role in Dallas. “The candidate didn’t last,” Nelson said. “It wasn’t a culture fit. The client told us they’d never do that again.” 

Each major Texas city offers something unique. “Dallas is more formal and financially driven, Houston is built on energy, and Austin is like the middle ground—young, educated, and entrepreneurial,” Nelson explained. “Knowing those nuances helps us make matches that stick.”

She added that law firms also benefit from recruiters’ ability to position them competitively. “Many clients don’t have a pulse on the market,” she said. “They may not realize what other firms are offering or how they’re perceived. We help them present themselves more effectively to the candidates they want.”

When to Call a Recruiter 

Nelson encourages firms to evaluate when it makes sense to bring in professional help. “If you don’t have an internal recruiter dedicated to hiring, or you’re not seeing the right candidates within two weeks, it’s time to call us,” she said. “Otherwise, you’re taking time away from billable work to do something that’s not your area of expertise.” 

Momentum’s recruiters not only identify qualified talent but also manage sensitive searches discreetly. “Sometimes a firm doesn’t want it to appear that they’re poaching from a competitor,” Nelson said. “We can reach out quietly and gauge interest without exposing the client or the candidate.” 

What Firms Often Miss 

According to Nelson, many law firms underestimate how difficult it is to hire the right attorney. Internal recruiting teams, especially at small and mid-sized firms, are often stretched thin and rely too heavily on active applicants. “They end up seeing the same résumés over and over,” she said. “They’re missing the passive candidates who are busy working but open to the right call.”

Why Candidates Benefit Too 

For attorneys, Nelson said, recruiters provide confidentiality, market knowledge, and access to unlisted opportunities. “A lot of the best jobs are never posted,” she said. “Firms want to avoid being inundated with applicants, so they work through us.” 

Momentum also helps candidates understand compensation trends and firm reputations. “We can tell them when an offer is aggressive or when it’s light,” she explained. “And we know how firms stack up internally, who they represent, what they value, and whether it’s the right cultural fit.” 

Above all, Nelson said, working with a recruiter protects a candidate’s confidentiality and saves time. “Attorneys are busy. They can’t be applying at night and on weekends. We do the legwork so they can stay focused on their practice.” 

A Long-Term Partner 

Nelson emphasized that Momentum’s goal isn’t a one-off placement but a lasting relationship. “Turnover is costly for everyone,” she said. “We’re not just trying to fill a job. We want to make a match that will last.” 

Her advice to employers mirrors her own approach: be selective about your recruiter. “Check their track record, ask who they’ve placed, and make sure they know your market,” she said. “There are a lot of new people in this business who don’t have the background or experience. The right recruiter should feel like a partner.”
